Suggestion: Sparring and training
So my suggestion is, let's put in sparring. From sparring with your other squadmate, you'll be able to raise mainly your defense skill, and the weapon skill of whatever is equipped at a low rate? At lower levels sparring does a great deal of help, but when your defense gets higher the experience rate dramatically decreases.
Well training can go into the same thing as sparring, but with this you can have one companion with a really high skill of something and teach that to a rookie. It can help balance your squad when you recruit a new person.

In addition, those currently empty buildings that look like barracks should make use of those training dummies. Perhaps even have mechanical ones, or even just spinning pillars that can be use to train defense, At least for low level characters.
This way someone who just started the game can start inside one of these barracks and, if they want, do some training and learn how some of the game mechanics work in the process.
EDIT: You shouldn't be able to spar constantly. There should be a cooldown of some sort. Say, you can only gain experience from sparring once or twice a day/within a time limit or something, but trainers can train as many people as they can a day, but eventually get tired from it (When exhaustion is implemented)

maybe they could spar with wooden swords that cause verry little damage? when 2 men spar have them stop after one of them takes damage over half health.

Maybe they could also do pressups to improve strength and sit ups to decrease damage to stomach from blunt weapons?

I do plan to add it eventually. training dummies and sparring sessions. strength and fitness will be trainable by carrying heavy backpacks (traders), wearing heavy gear, running, and doing manual labour.

overloading your inventory, heavy backpacks, and heavy armour. They will slow you down and cause exhaustion faster, but that will in turn increase your strength and endurance faster.
